HR – A Diluter!!                       
Predictions witness the reality.
Five decades back, Intellects addressed that a heterogeneous clash of different brains and thoughts in Indian industries will happen. Here, my first statement can be justified.
Professional industrialization started after liberalization in year 1992, under the rich hands of Present Prime minister and Ex – Finance minister Dr.  Manmohan Singh.
A good Initiative as per Economy & industrialization Exposure is concern. No doubt that a no. of Indian companies had great leaders before liberalization, but unfortunately a majority among them were led by unprofessional, unethical as well as short sighted leaders.
An emergency after the liberation was a need for management graduates as Indian companies as well as global market wanted professionals, so, a shift towards management profession started with a great pace. People from best and reputed management schools joined the organizations to fulfill the need. But the outcome was a “heterogeneous mix” of existing bosses and new professionals. Improvement and swift growth was a requirement and industries tried to add a catalyst (New Management Professionals) that accidently ignited unexpected efficiency retardation. There is “a worry “clash between professionalism, ethics and vision.
Now many of Indian companies led by people of 50+ age group who were schooled in a relatively less efficient world; working in office from 9 to 5 and few of them in 8 to 8 culture, hourly rate and sign-up times for conference rooms, but, on the contrary there are new managers who don’t even like to wear wrist watches. For them clock is just a decoration. They prefer to work whenever they are most productive. They prefer to bring their own device to work and use them wherever they go, rather switching to the company’s technology during the day. Instead using intercom, they prefer interacting online through instant massaging or cell phone messenger. They prefer conferences via Skype, vtolk etc. in place of expensive infrastructure like video conferencing etc. New age managers are more transparent, assertive & are not willing to learn workplace politics. They do not believe in hypocrisy and prefer to straight forward calls. They do not maintain distance with subordinates, juniors but, treat them as friends unlike the old age leaders who are diplomatic and often show off their powers. New age employees are comfortable working with colleagues in different geographies and thrive on instantaneous communication.
All the aforementioned reasons ratify the fact of heterogeneous clash between new age and old age leaders.
As it becomes compulsory for businesses to transfer the responsibilities to new age leaders so that enterprises can run their business uninterrupted, now businesses are confronted with two crucial questions:
1.      How can we attract this new generation of technology-driven workers to our company? And
2.      How can we adapt our culture to retain them?


The transition is not easy because many of 20-25 year-old companies are operated by old age leaders and it is also felt that their speed is not matching with the current pace of technological and information change in the industry therefore, they have to give some space to the new age leaders so that they can unleash their potential while remain in power, they are not transferring their responsibilities with happiness. Here HR can play a role as a diluter in smooth transition by taking following things in consideration while designing people policies.
First, HR can make entrepreneurs to focus more time and energy on measuring the degree to which new generation employees are engaged in the company, its offerings and values. Engaged employees translate to better customer service, product innovation and productivity. By measuring engagement - and determining how the organization can improve upon engagement - managers can ensure that each employee understands his or her value to the broad goals of the company and drive them toward those goals as a technological and cultural challenge.

Second, HR must let the existing Generation-X bosses to understand that Gen-Y workers are motivated differently from generations of the past. For hiring and retention, it's important to advance the corporate culture in a way that allows for effective communication and new types of motivations.

Employees might be encouraged to bring their own devices to work. They might be allowed to post to Face-book and Twitter and use those networks for global collaboration. The company might reward risk-taking rather than safety. It might treat its office as a gathering place, rather than only a workplace, to enable employees to work wherever they want and view the office in the casually collaborative way they view a coffeehouse or college union.

That's not to say that accountability must be discarded, but the way accountability is measured may need to change, a third consideration. Perfect attendance may need to be valued less than perfect projects. Revenue generation may need to be measured by the rupees generated from digital ability rather than hours spent in office.

Most important is the necessity to realize that the world has changed!

Barbad e gulistan karne ko ek hi ullu kafi hai,
Anzaam e gulistan kya hoga, har shakh pe ullu baitha hai !

We all are aware of that; most of Indian political parties are corrupt and don’t want corruption to go from the country. Other nations start assuming that as of now India is a fraud democracy of crooks, which is a harmful notion for our nation's dignity at international platform? Can we say some thing & make eye contact to the foreigners? Can our country speak on any international matters if we are not able to clean out our house? Ramdev was a common man who rose for common man and was swiftly handled by seasoned crooks in government right at Airport. He was tricked into signing a letter through his associate Acharya Balkrishan & later was arrested without any warrant, threw out of Delhi on Saturday mid night by the cowards who have no courage to take such actions against BABA in the day light.

Thousands of Women, kids, help less old age people were asked by police to immediately get out of Ramlila maidan in the darkness of midnight. Most of them were from outside of Delhi…Where they supposed to go at midnight? Delhi was totally unknown & a new place for most of them. Why coward policemen forgot the fact that; where these poor people supposed to go at dark mid-night. Innocent people were lathi charged & our sisters / mothers were manhandled & molested by corrupt policemen which every one knows that; they even can not trap the criminals...But they were looking very aggressive & totally awakened while firing tear guns on the innocent people of the country.

Isn't it was an abuse of police force paid by citizens and a constitutional impropriety. No citizen can be stopped and denied permission to go for satyagraha, peaceful protests and agitations and gathering at a public place. Why should Ramdev or anybody seek permission form babus.

This is direct attack on democracy.

India & Indians will remain thankful to the Gurudwara's & to those Delhi wasi’s who gave shelters & security during the night to these poor, help less, hungry people who were on fast for two days.

Issuing letter of assurance does not mean anything. Time frame and commitment is a must. If Mrs. Indira Gandhi can take decision of ordinance for emergency within short span of time why not this time they even thought of it??

One thing we have to understand very clearly that; these thousands people at Ramlila Ground was not asking for separate state...Neither were they spreading any religious unrest there. They simply were demanding for action by government against corruption, BLACK MONEY to bring back to the nation & strong punishment to those who have generated & deposited this black money out of the country.

Is it a wrong and unethical demand? Definitely not!!!


I CAN FEEL THAT IF INDIA WILL NOT BRING BACK THIS INDIAN MONEY, ONE DAY THE SAME MONEY WILL BE USED AGAINST INDIA IN NEAR FUTURE.

INDIA WAS EARLIER A "SONE KI CHIDIYA" and still is, but what if corrupt & unethical devils who all are sitting or you can say Shitting on prominent positions are keeping our Gold out of the country. They all are responsible for depriving of poor children from their education & nutrition.   

Congress has been failing in past. They have already ditched Hazare. Now they will be emboldened. Outcome of JPC is also in front of every one.

Congress does not have even a leader. They are running a fake government of money looters headed by a non active puppet. This is a big joke that a country like India and largest democracy is headless and with a puppet in chair for 8 years. It is shame. Congress has lost all relevance. People should now take charge of this country already gone to dogs. Supreme Court should not sit and look on. It is a serious issue in country of fundamental rights being denied and now violence is only option in hands of harassed citizens. Do we want that? Congress and other politicians are not learning from unrest in 8 states already going on. Corrupt politicians misuse police and army to quell democratic agitations.

Is it Libya?

Every citizen should start noncooperation movement in country and see that this corrupt party is demolished completely in coming elections. People should take to task corrupt officers and refuse bribes. Send complaints to higher authorities, Governor and CM and in Media. There is free loot going on in country since this puppet PM took over. Arrest of Ramdev is condemnable. Where are other parties? The reason is simple all these guys have black money. Ramdev put his fingers on most sensitive nerve of all politicians. It is not easy fight. Kurbani will be needed to dislodge corruption from blood of Indian democracy that has reached stage of cancer. It is now proved that India is a shame democracy. Every citizen from small village to metros should share responsibility to clean the filth. The role of media is also suspect the way media gave more coverage to Sibbal and associates and asked irrelevant questions to baba. Media failed to seize this opportunity to promote honesty in country and ask inconvenient questions to Singh government and on what they plan to do to clean up the country.

My views on “Leadership Development Practices & its impact on business results” in Indigenous Enterprises    - Ajay Tanwar, Sohna, December - 29, 2011

 


 
There was the time in Indian Automobile sector when Indian Industrialists were dependents on OEM MNCs to manufacture the vehicles in India but if we look at current scenario, Most of the Indian OEMs who have started manufacturing their vehicles in joint venture or collaboration with foreign partners long back are now becoming independent manufacturers. We can take examples of HERO MOTOCORP, BAJAJ AUTO, SWARAJ, TVS, and ESCORTS etc. Now they are manufacturing the vehicles independently & having a big market share.
We can also observe the same kind of independencies in other sectors like telecom, IT and FMCG. In IT sector HCL, TCS, Satyam & Wipro are the names. Bharti- Airtel, Tata-Teleservices, Idea Cellular are the independent Indigenous brands in telecom sector. Dabur India, Cavinkare, ITC, DS Group, MDH etc are Indian FMCG manufacturers creating a tough competition to foreign companies like HUL, Colgate Palmolive, Nestle, Coty Incorporation (Adidas). Similarly there few Desi Fashion brands like Woodland, Ruf N Tuf, Duke, Arvind Mill, Mufti etc are slowly snatching market share from their foreign competitors like Van Heusen, Reebok, Adidas & Polo etc. In totality, we can say that; these Indian enterprises are totally set to compete their foreign competitors in Domestic as well as in International market arena.
But Indian auto component & parts manufacturing industry is still looking for foreign collaborations / joint ventures. What are those reasons which motivating industrialists from this sector for such alliances? And what are the steps required to take immediately so that auto component & parts manufacturing industry can also stood up on its own feet independently.  This is the only sector where we noticed foreign companies speedily entering into partnerships & joint ventures with local manufacturers’. For example Munjal Showa, Sanden Vikas, HSCI, are going to be very competitive with auto - component manufacturing multinational companies.
Indian auto component & parts manufacturing enterprise have to re-look in to their internal system /set-up & find out the reasons as to why they are unable to grab maximum market share independently without any foreign alliance?
Following are the factors which always effects business related decisions:-
1.      Financial
2.      Human Resource
3.      Technical
4.      Marketing &
5.      Leadership
Let’s analyze above factors one by one to conclude & identify genuine & solid reasons behind dependence on foreign collaborations.
Ø  If we consider financial capacity of Indian Entrepreneurs, we find that; financial reasons seem not to be valid because Indian entrepreneurs cannot be doubted for their capital investment capacities. They are more capable than their foreign competitors to invest enough capital and they also backed by various government & non government national/international financial institutions in India.

Ø  Availability of Human resource also cannot be a valid reason behind increase in foreign alliance as human resource is easily available everywhere in India on comparative much cheaper rates than in other parts of the world. World knows that; Indian talent is in high demand everywhere.

Ø  Technical reason seams valid up to some extent as Indian entrepreneurs do not take R&D initiatives much seriously. That’s why foreigners always get advantage of new technology invented by them. Indian Companies are slow in Innovation & Creativity initiatives. This is somewhat related to our culture as we the Indians, feel hesitate in taking risk & implementation of new ideas & we can say that; cultural issues are totally related to people or human.

Ø  Marketing of products could be a reason as Indian Companies have no strong & effective international marketing strategy, that’s why they look for international partners to make their products easily reachable to the international customers and rarely think of developing their own Marketing Managers & Business Leaders to be independent & effective in expanding the business without taking help of foreign alliances.

Ø  Yes, business leadership is also a valid & important reasons as most of Indian Auto-Component manufacturers in India just look at the cheaper human capital and most of the time they compromise with skills & competencies even at the leadership positions also and overlook the fact that; there’s a correlation between Leadership practices and Business results. They rarely think of hiring the talent from IITs or IIMs or from other premier institutions. They rarely think of sending their leaders (Plant Heads/GMs/Managers/Executives) for the leadership development programs offered by premiere institutes because high cost is involved in it. Not been allotted adequate budgets & liberty to take independent decisions therefore Training & Development department is not functioning much effectively in such organizations. In some cases it has also been observed that business related mostly decisions are being taken by promoters, owners without even consulting with their second line business leaders.
Considering above analysis, we understand the main reason for Indian entrepreneurs to enter into joint venture with International players is lack of risk taking ability, lack of technical & leadership development culture.
Fortune magazine recently released its global list of “top companies for leaders” and fortunately five out of 25 top companies are headquartered in India. These companies are HUL, ICICI, Aditya Birla, Bharti & Wipro.
Also a study on “top companies for leaders” has been conducted by strategic HR & leadership advisory firms Aon Hewitt and RBL group to examine how these organizationspractices and business results.  What is common to all the companies that build their leaders:-
Ø  They all have a deep alignment of business strategy and the people strategy. PepsiCo creates 10-year growth plan for individuals who are thought to have leadership potentials.
Ø  They all have a deep faith in grooming talent from within. Every Single CEO of P&G started at the entry level in P&G itself.
Ø  If someone is two-thirds ready, Wipro will take a chance on an internal candidate before looking outside.        
Ø  They are giving their leaders experience to deal with changing socio-economic global landscape for example at Wipro employees learn how to deal with ambiguity with their leaders. Wipro chairman Azim Premji personally mentors 25-30 leaders at various levels.
Apart from above one factor that is “the role of existing leaders (CEOs & Presidents/VPs) in leadership development process” also needs to be analyzed. Whether these top level leaders are playing a role of conductor in organization’s talent & leadership transformation process or just playing as a role of insulator and creating hurdles for potential leaders so that they themselves can remain always in power & importance? If we look at mid size Indian companies, in many cases HODs instead of grooming the newcomers start acting as a competitor. This attitude of existing leaders is dangerous for any organization. The role of Existing Leaders (HODs) is to add values like we mix Mobile Oil in petrol. Top leaders needs to groom the talent available at their down the lines so that, the potential leaders can also be groomed as real leaders to cater to the organization’s future need, but unfortunately we see some existing leaders acting like an insulator between source of leadership development & potential leaders. According to Jeffery immelt (Chairman, CEO-GE), “Chief executives of highly successful companies devote 40% of their time to leadership development”. They take a view of talent that goes beyond the boundaries of the corporations. Successful Indian companies tend to stress their leadership role in society, which explains why rising leaders at HUL & Wipro devote significant resources to building hospitals and schools in Indian Communities. Aditya Birla honours employees who teach villagers skills like composting and pump repair.
Following India’s growing openness, the arrival of new and existing models, easy availability of finance at relatively low rate of interest and price discounts offered by the dealers and manufacturers all have stirred the demand for vehicle and a strong growth of the Indian Automobile Industry.
And to cater to this tremendous demand and to reap maximum profit, Indian entrepreneurs have to increase their independency and this independence can be achieved through LEADERSHIP DEVELOPMENT INTERNALLY by ensuring that; EXISTING LEADERS should play a ROLE OF TRANSFORMER and not as an INSULATOR.
